This paper investigates how teachers learn about race in the school context, with a particular focus on teachers’ development of racial competency. Using in-depth, semi-structured interviews we find that teachers learn through three sources: from their peers, from years of experience, and from teacher preparation and in-service experiences. Furthermore, we find that learning occurs both informally and formally and that these sources of learning are moderated by three contextual factors: career status, school culture, and out-of-school factors We find that teachers rely most on informal avenues and encounters to develop racial competency.

We develop a multi-agent model of the education production function where investments of students, parents, and teachers are linked to the presence of minorities in the classroom. We then test the key implications of this model using rich survey data and a mandate to randomly assign students to classrooms. Consistent with our model, we show that exposure to minority peers decreases student effort, parental investments, and teacher engagement and it results in lower student test scores. Observables correlated with minority status explain less than a third of the reduced-form test score effect while over a third can be descriptively attributed to endogenous responses of the agents.

Letters of recommendation from school counselors are required to apply to many selective colleges and universities. Still, relatively little is known about how this non-standardized component may affect equity in admissions. We use cutting-edge natural language processing techniques to algorithmically analyze a national dataset of over 600,000 student applications and counselor recommendation letters submitted via the Common App platform. We examine how the length and topical content of letters (e.g., sentences about Personal Qualities, Athletics, Intellectual Promise, etc.) relate to student self-identified race/ethnicity, sex, and proxies for socioeconomic status. Paired with regression analyses, we explore whether demographic differences in letter characteristics persist when accounting for additional student, school, and counselor characteristics, as well as among letters written by the same counselor and among students with comparably competitive standardized test scores. We ultimately find large and noteworthy naïve differences in letter length and content across nearly all demographic groups, many in alignment with known inequities (e.g., many more sentences about Athletics among White and higher-SES students, longer letters and more sentences on Personal Qualities for private school students). However, these differences vary drastically based on the exact controls and comparison groups included – demonstrating that the ultimate implications of these letter differences for equity hinges on exactly how and when letters are used in admissions processes (e.g., are letters evaluated at face value across all students, or are they mostly compared to other letters from the same high school or counselor?). Findings do not point to a clear recommendation whether institutions should keep or discard letter requirements, but reflect the importance of reading letters and overall applications in the context of structural opportunity. We discuss additional implications and possible recommendations for college access and admissions policy/practice.

This study investigates the role of college major choices in labor market outcomes, with a focus on racial minorities and immigrants. Drawing upon research on school-to-work linkages, we examine two measures, linkage, the connection between college majors and specific occupations in the labor market, and match, the alignment of workers’ occupations with their college majors. Analyzing data from the American Community Survey, 2013-2017, we show that linkage positively predicts earnings, particularly for workers in matched occupations, and negatively predicts unemployment. Notably, Black, Hispanic, and foreign-born workers in matched occupations benefit more from linkage strength than their White and U.S.-born counterparts. This advantage is more pronounced in states that are popular destinations for immigrants. Our findings suggest that earnings and unemployment disparities experienced among racial minorities and immigrants may diminish if they pursue majors closely tied to jobs in the labor market and secure jobs related to their college majors.

We study the extent and consequences of biases against immigrants exhibited by high school teachers in Finland. Compared to native students, immigrant students receive 0.06 standard deviation units lower scores from teachers than from blind graders. This effect is almost entirely driven by grading penalties incurred by high-performing immigrant students and is largest in subjects where teachers have more discretion in grading. While teacher-assigned grades on the matriculation exam are not used for tertiary enrollment decisions, we show that immigrant students who attend schools with biased teachers are less likely to continue to higher education.

This study examines the impact of special education on academic and behavioral outcomes for students with learning disabilities (LD) by using statewide Indiana data covering kindergarten through eighth grade. The results from student fixed effects models show that special education services improve achievement in math and English Language Arts, but they also increase suspensions and absences for students with LD. These effects vary across student subgroups, including gender, race/ethnicity, eligibility for free or reduced-price lunch, and English language learner status. The findings reveal both the significant benefits and unintended consequences of special education services for students with LD, highlighting the complex dynamics and varying effects of special education.

Correspondence audits document causal evidence of racial/ethnic discrimination in many contexts. However, few studies have examined whether local political party voting context influences individuals to engage in “stakeholder-centric” discrimination on behalf of or in response to expectations of others. We examine heterogeneity in racial/ethnic discrimination by the county-level Republican vote share with a correspondence audit of 52,792 K-12 public-school principals across 33 states. We email principals posing as parents considering a move to the school district and requesting a meeting. We find evidence that the county-level Republican vote share strongly moderates racial/ethnic discrimination against Black and Chinese American families. While all groups are less likely to receive a response from principals as the Republican vote share increases, the declines for Black and Chinese American families are largest. Thus, discrimination against Black and Chinese American families is sizable in counties with the highest Republican vote share. These findings shed light on how partisanship can shape the experiences of historically marginalized groups. Furthermore, there may be benefits to targeting limited resources to geographies where discrimination is more likely to occur.

Black teachers are critical resources for our children and schools. Pairing experimental data with rich measures of teacher mindsets and practices and varied student outcomes, I document that: (1) Black teachers in upper-elementary grades have large effects on the self-efficacy and classroom engagement of their Black students (0.7 and 0.8 SD) but not for non-Black students, potentially driven by role modeling; (2) race-matching effects on Black students’ social-emotional learning explain a moderate to large share of effects on more distal outcomes, including absences and test scores; (3) Black teachers also benefit the test scores (0.2 SD) and absences (over 20% decrease) of all students—no matter their race/ethnicity—that often persist many years later into high school; and (4) in addition to potential role-modeling channels, Black teachers bring unique mindsets and practices to their work (e.g., preparation for and differentiated instruction, growth mindset beliefs, well-organized classrooms) that mediate a moderate to large share of their effects on student outcomes. These findings help bridge the quantitative “teacher like me” literature with theoretical discussion and qualitative exploration on why Black teachers matter.

Emerging literature on anti-CRT, anti-DEI efforts in education suggest that these attacks represent a rearticulation of racial ideologies which seek to contain racial progress. Although crafting anti-CRT and anti-DEI policies is primarily conducted through discourse, few studies explore the specific discursive mechanisms used to justify these efforts as racially neutral. Using critical discourse analysis and insights from color-evasive racism, we examine the discourse of public hearings on anti-DEI and anti-CRT bills introduced in Texas’ 88th legislative session. We find that policy actors employ denials of racism and articulate three of the four frames of color-evasive racism. By examining the role of racism denial in legitimizing anti-CRT and anti-DEI efforts in higher education policy, we hope to attend to the specific roles of discourse in legitimizing racist policies and actions in education more broadly.

This paper investigates patterns of racial/ethnic and gender gaps in post-secondary degree attainment trajectories by the levels of students’ pre-college academic preparation. We follow four cohorts of Missouri public high school freshmen for five years beyond on-time graduation among White, Black, and Hispanic male and female students. A composite measure of pre-college academic preparation is constructed based on test scores, GPA, attendance, and advanced course enrollment, which we label Academic Index (AI) and split students into AI Quintiles for analysis. We find large racial/ethnic gaps in AI, with the largest difference for Black male students, who are heavily concentrated in the lowest quintile. Gender gaps in academic readiness widen during high school. College enrollment is higher for Black male and female students near the average AI and below, but this advantage completely disappears for degree completion. Hispanic-White gaps emerge earlier than that of Black-White gaps as Hispanic students are less likely to graduate from high school and attend college. An important finding is that top-performing Black and Hispanic male students have much lower rates of degree completion than other top-performing students. Also, Black-White gaps are much wider in any degree attainment than in bachelor’s degree attainment, suggesting lower likelihood of completing a sub-bachelor degree among Black students. After controlling for academic preparation and the FRL status, bachelor’s degree attainment among Black and Hispanic female students are similar to, or higher than, that of White female students.
